What university leaders taught me about making decisions when nothing is clear

Deciding Under Uncertainty: patterns from senior university leaders after COVID

Daniel interviewed more than 25 senior university leaders across the Commonwealth after COVID, including people at the top of major institutions, and found striking common ground in how they were coping with uncertainty. What emerged was not a tidy leadership playbook but a real-world picture of leaders trying to make sense of overload, contradiction, and constant pressure while still moving forward. This conversation gives higher ed and institutional audiences something far more useful than theory alone: a pattern-level view of how experienced leaders actually function when the job is much less glamorous and far more complex than advertised.

Daniel Atlin works at the intersection of leadership, complexity, and sensemaking.

Over more than three decades in senior roles across Canada’s post-secondary, cooperative, and government sectors, he has worked alongside leaders navigating high stakes change: strategic plans, mergers, fundraising, and institutional transformation. His work was often in environments where authority is diffuse, priorities compete, and there are no clear answers.

That experience led to a central question that now anchors his work: Why does leadership so often look different in practice than it does in theory?

Through an Executive Master’s degree with Oxford Saïd Business School and HEC Paris, Daniel studied how university leaders make sense of complexity in real time. His research which was based on interviews with 25 university presidents across the UK, Canada, Australia, and New Zealand continue to shape his work as a strategic advisor, executive coach, and educator. He has expanded that research into other complex, mission-based organizations such as hospitals, NGOs, and government agencies.

Today, Daniel helps leaders navigate what he calls the “messy” reality of leadership—where clarity is partial, systems are human, and progress depends as much on interpretation and judgment as it does on strategy.
